Abstract

Aim: The present study aimed to investigate the relationship between perceived justice and organizational citizenship behaviors (OCBs), with an emphasis on the mediating role of cognitive flexibility among employees of Iran Telecommunication Company. Using structural equation modeling, this research sought to explain the psychological mechanisms influencing employees' OCBs in organizational settings.

Methods: The study employed a descriptive-correlational approach with structural equation modeling. The statistical population included all employees of Iran Telecommunication Company, with a sample of 393 individuals selected through convenience sampling. Data were collected using Colquitt's (2001) Perceived Organizational Justice Questionnaire, Organ's (1988) Organizational Citizenship Behavior Questionnaire, and Dennis and Vander Wal's (2010) Cognitive Flexibility Inventory. Statistical analysis was performed using structural equation modeling via SPSS 26 and AMOS 24 software.

Results: The results indicated a significant positive relationship between perceived justice and OCBs. Additionally, cognitive flexibility as a mediating variable showed a significant positive effect on this relationship. The model fit indices confirmed the favorable fit of the proposed model.

Conclusion: The findings highlight the importance of organizational justice and cognitive flexibility in enhancing OCBs. These results can assist organizational managers in designing programs to improve perceived justice and strengthen employees' cognitive flexibility, ultimately leading to increased participation and organizational productivity. This study provides a theoretical framework for future research in the field of organizational behavior.
