نقش تعدیلگری سرسختی روان شناختی بین استرس شغلی و رضایت شغلی

چکیده

هدف پژوهش حاضر بررسی رابطه استرس شغلی و سرسختی روان­شناختی با رضایت شغلی و بررسی نقش تعدیل ­گری سرسختی روان شناختی بین استرس شغلی با رضایت شغلی در بین کارگران شهرک صنعتی استان سمنان بود. شرکت کنندگان تحقیق حاضر شامل 210 نفر از کارگران کارخانه عقاب (اسکانیا) بودند که به روش نمونه برداری تصادفی ساده انتخاب شدند. ابزار پژوهش، پرسش­نامه ­های استرس شغلی سلامت و ایمنی انگلستان (1990)، رضایت شغلی اسپکتور (1997) و سرسختی روان­شناختی مدی (2006)، بود. نتایج نشان داد سرسختی روان شناختی، رابطه مثبت و معناداری با رضایت شغلی دارد و استرس شغلی، رابطه منفی و معناداری با رضایت شغلی دارد و سرسختی روان شناختی، رابطه منفی و معناداری با استرس شغلی دارد. نتایج آزمون تعدیل ­گری سرسختی روان­شناختی نشان داد که درگروه با سرسختی پایین، رابطه منفی و معنا داری بین استرس شغلی و رضایت شغلی وجود داشت اما در گروه با سرسختی بالا، رابطه غیر معنا داری بین استرس شغلی و رضایت شغلی وجود داشت. در نتیجه سرسختی روان­شناختی نقش تعدیل­ گری بین استرس شغلی و رضایت شغلی را نشان داد، زیرا رابطه در بین متغیر استرس شغلی و متغیر رضایت شغلی در گروه سرسختی پایین معنا دار بود ولی این رابطه، در گروه با سرسختی بالا معنا دار نبود.

چکیده [English]

The purpose of this study was to explore the moderating role of hardiness in the relationship between job stress and job satisfaction among industrial workers in Semnan province. Participants of this study comprised of 210 workers from Oghab Factory (Scania). The research instruments were the UK Occupational Health and Safety (1990), Spector's Job Satisfaction (1997), and Maddi's Hardiness (2006). The collected data were analyzed using structural equation modeling in AMOS-23. Results showed that psychological hardiness has a positive and significant relationship with job satisfaction and job stress has a negative and significant relationship with job satisfaction, and psychological hardiness has a negative and significant relationship with job stress. Multi-group analysis showed that there was a negative and significant relationship between job stress and job satisfaction in the low hardiness group, but in the high hardiness group, there was a significant relationship between job stress and job satisfaction. As a result, psychological hardiness showed a moderating role between job stress and job satisfaction, because the relationship between job stress and job satisfaction was significant in the low hardiness group, but this path was not significant in the high hardiness group.
