تأثیر سرمایه‌های روان‌شناختی بر رفتار شهروندی سازمانی: نقش میانجی‌گری بهزیستی حرفه‌ای و تعدیل‌گری هوش معنوی شغلی

چکیده

مروزه، مثبت‌نگری یکی از عوامل مهم و تأثیرگذار بر نگرش‌ها و رفتارهای کارکنان در محیط کار است. یکی از رفتارهایی که اهمیت بسیار زیادی برای سازمان‌ها دارد، رفتار شهروندی سازمانی است. لذا هدف از پژوهش حاضر بررسی اثر سرمایه‌های روان‌شناختی بر رفتار شهروندی سازمانی با توجه به نقش میانجی گری بهزیستی حرفه‌ای و تعدیل‌گری هوش معنوی شغلی می‌باشد. شرکت‌کنندگان در پژوهش 222 نفر از میان کارمندان شرکت گاز استان لرستان بودند که با استفاده از روش نمونه‌گیری تصادفی چندمرحله‌ای انتخاب گردیدند. به‌منظور ارزیابی الگوی پیشنهادی و آزمون اثر واسطه‌ای و تعدیل‌کننده از تحلیل معادلات ساختاری، روش بوت استراپ و رگرسیون سلسله مراتبی استفاده گردید. یافته‌ها بیانگر تطابق و برازش الگوی پیشنهادی با داده‌های واقعی بودند. در مدل تأییدشده، سرمایه‌های روان‌شناختی به‌طور مستقیم و نیز با میانجی‌گری بهزیستی حرفه‌ای بر رفتار شهروندی سازمانی تأثیرگذار بود. همچنین یافته‌ها نشان دادند که هوش معنوی شغلی رابطه بین سرمایه‌های روان‌شناختی و رفتار شهروندی سازمانی را تعدیل می‌کند. بر اساس یافته‌های به‌دست‌آمده پیشنهاد می‌شود که به‌منظور ارتقاء رفتار شهروندی سازمانی، سازمان‌ها شرایطی را برای افزایش سرمایه‌های روان‌شناختی، هوش معنوی شغلی و بهزیستی حرفه‌ای کارکنان فراهم آورند.

Today, positive thinking is one of the most important factors that influence the attitudes and behaviors of employees in the workplace. One of the behaviors that are very important for organizations is organizational citizenship behavior. Therefore, the purpose of this study was to investigate the effect of psychological capital on organizational citizenship behavior with mediating role of occupational well-being and moderating role of job spiritual intelligence in employees of Lorestan Province Gas Company. The participants consisted of 222 employees of Lorestan Province Gas Company that were selected by multiple stages random sampling method. Fitness of the proposed model, indirect effect, and moderator effect was examined through structural equation modeling, bootstrap procedure, and moderated hierarchical regression. Findings indicated that the proposed model fit the data properly. The results also indicated that psychological capital directly and with mediating role of occupational well-being had impact on organizational citizenship behavior. Findings also indicated that job spiritual intelligence has moderated the relationship between psychological capital and organizational citizenship behavior. This research suggests that there need to provide conditions to promote psychological capital, occupational well-being and job spiritual intelligence to increase organizational citizenship behavior.
