بررسی پویایی‌های گروهی مؤثر بر تعارض کار-خانواده و تأثیر آن بر تنیدگی شغلی و قصد جابجایی (مورد مطالعه: کارکنان شرکت آبفای کلانشهر اهواز)

چکیده

با تداوم گسترش روز افزون فنآوری اطلاعات و چالش‌های شغلی در گروه‌های کاری، مرزهای سنتی شغل و زندگی در حال کم رنگ شدن است و تعارض کار- خانواده اهمیت یافته است. در پژوهش حاضر اثر برخی از متغیرهای پویایی‌گروهی بر تعارض کار- خانواده بررسی شده و تأثیر این تعارض بر تنیدگی شغلی و قصد جابجایی‌کارکنان مورد مطالعه قرار گرفته است. این تحقیق از نظر هدف کاربردی و از نظر روش گردآوری داده‌ها به‌صورت توصیفی- علی است. جامعه آماری، کارکنان شرکت آبفای کلانشهر اهواز با تعداد حدود 1300 نفر بوده و با استفاده از فرمول کوکران برای جامعه آماری محدود، حداقل 296 نفر به‌عنوان نمونه انتخاب شده‌اند. ابزار سنجش متغیرها و گردآوری داده‌ها پرسشنامه بوده که روایی آن توسط خبرگان مورد تأیید قرار گرفت و پایایی ابزار با روش آلفای کرونباخ (9/0=α) بررسی شده است. روش نمونه‌گیری نیز تصادفی ساده تعیین گردید. فرضیه‌ها با روش‌های همبستگی دو متغیره و مدل‌سازی معادلات ساختاری و با استفاده از نرم‌افزارهای SPSS21 و AMOS18 آزمون شدند. نتایج نشان داد که پویایی گروهی بر تعارض کار- خانواده تأثیر دارد و این تعارض بر تنیدگی شغلی و قصد جابجایی مؤثر است. همچنین اثر واسطه‌ای تعارض کار- خانواده تأیید شد.

چکیده [English]

Considering continuous development of information technology and job challenges in working groups, traditional boundaries of job and life have been vanished and work-family conflict has become more important than ever. This study examines the effect of some group dynamics variables on work-family conflict and also the conflict impact on job burnout and turnover intention has been evaluated. This study is practical, in terms of objectives and the method of data collection is descriptive-casual one. The population is approximately 1,300 employees, working for Ahwaz Water and Wastewater Company and using Cochran's formula the sample attained at least 296. Data measurement instrument is a questionnaire which its content validity confirmed by experts. Reliability was measured through Cronbach's alpha (α=0.90). The sampling method was random. The hypnoses were tested by coefficient quotient (SPSS 21) and structural equation modeling through AMOS. The results showed that the group dynamics have significant effect on work-family conflict and this conflict has an impact on job burnout and turnover intention. Moreover mediating effect of work-family conflict was confirmed.
