بررسی نقش واسطه‌ای جو جهت‌گیری هدف در تعیین اثر هدف‌گذاری بر برخی متغیرهای شغلی در کارکنان یک سازمان خدماتی

چکیده

هدف پژوهش حاضر، تعیین اثر جهت­گیری هدف یادگیری فردی با میانجی­گری جو جهت­گیری هدف یادگیری و نیز اثر جهت­گیری هدف عملکردی گرایشی فردی و اجتنابی با میانجی­گری جو جهت­گیری عملکردی گرایشی و اجتنابی بر عملکرد شغلی و موفقیت شغلی بود. الگوی پیشنهادی در یک نمونه 175 نفری از کارکنان یک سازمان خدماتی مورد آزمون قرار گرفت. جهت ارزیابی الگوی پیشنهادی از الگویابی معادلات ساختاری و AMOS ویراست 18 و SPSS ویراست 18 استفاده شد. جهت آزمون اثرهای واسطه­ای در الگوی پیشنهادی از روش بوت استراپ در برنامه ماکرو پریچر و هیز (2008) استفاده گردید. یافته­ها حاکی از برازش مناسب الگوی پیشنهادی با داده­ها داشت. براساس نتایج حاصله برای افزایش عملکرد شغلی و موفقیت شغلی کارکنان، سازمان­ها باید جو جهت­گیری یادگیری و عملکردی –گرایشی را فراهم آورند تا جهت­گیری یادگیری و عملکردی – گرایشی کارکنان تسهیل گردد. هم­چنین برای کاهش اثرات منفی جهت­گیری عملکردی-اجتنابی فردی بر عملکرد شغلی و موفقیت شغلی سازمان­ها باید جو جهت­گیری عملکردی اجتنابی را کاهش دهند.
